# AI Readiness Is a Human Development Challenge

##### Don't Just Teach People How to Use AI. Teach Them How to Keep Learning as AI Changes the Work.

Everywhere I go, organisations are asking some version of the same question:

###### *"What AI skills do our people need?"*

It is a sensible question. AI is advancing rapidly. New tools appear almost weekly. Employees are expected to become proficient with technologies that barely existed a few years ago.

Yet I wonder if we are focusing on the wrong challenge.

The AI skills gap is real. But the bigger strategic challenge may be whether people can keep adapting as AI keeps changing the work.

A skill can be taught. A tool can be learned.

The harder question is whether people can keep learning as the tool, the work and sometimes even their professional identity continue to change.

That is why I see AI readiness as fundamentally a human challenge, not merely a technology challenge.

##### The Shelf Life of Expertise Is Shrinking

For decades, professional success was often built on expertise.

We became the person others turned to because we knew.

The experienced HR practitioner. The seasoned engineer. The trusted consultant.   
The business leader who had seen it all before.

But AI is changing the value of expertise. When answers become easier to generate, the enduring advantage is no longer simply knowing more. It is knowing how to question, interpret, evaluate and apply what is generated.

Increasingly, AI can generate answers, analyse information, identify patterns and recommend actions. It can perform many of the knowledge tasks that once differentiated experienced professionals.

What becomes valuable is no longer simply possessing expertise.

It is knowing how to question, interpret, evaluate and apply it.

The value is shifting from having answers to exercising judgement.

This is why I often say:

###### *AI doesn't just challenge what we know. For many professionals, what looks like resistance to AI may not be resistance to technology.

It may be uncertainty about identity.

If expertise is no longer my primary source of value, where is my value now?

That is not a technical question.

It is a developmental one.

This is where AI readiness becomes more than a capability agenda. It becomes a development agenda: helping people loosen old assumptions about value, build confidence in unfamiliar territory, and stay open to learning when their expertise is being redefined.

##### The Human Work Left Behind May Become Harder

There is a common narrative that AI will automate routine work, allowing humans to focus on more meaningful tasks.

I agree, but I think there is another layer that deserves attention.

As AI takes on more administration, analysis, synthesis and recommendations, the work left to humans may become less routine and more judgement-heavy.

It often becomes more complex.

AI is increasingly able to handle not just administration and repetitive tasks, but also analysis, synthesis and recommendations.

What remains are situations involving:

- ambiguity
- competing priorities
- ethical tensions
- conflicting stakeholder perspectives
- difficult trade-offs
- uncertainty

These are not simply skills challenges. They are judgement challenges, and they require people who can make sense of situations where there is no obvious right answer.

They are judgement challenges.

The future may require fewer people whose primary value lies in executing known solutions.

It may require more people who can make sense of situations where there is no obvious right answer.

That is why I believe:

###### *The more intelligent the machine becomes, the more developed the human needs to become.*

 

##### Human-in-the-Loop Is Not Enough

Many organisations respond to AI concerns by saying:

###### *"We'll keep a human in the loop."*

The phrase is reassuring, but it can hide a weak assumption: that simply placing a human in the process automatically creates effective oversight.

The assumption is dangerous.

What happens if the individual lacks the confidence to challenge the AI?

What happens if they assume the technology must know better?

What happens if they become a compliance checkpoint rather than a thinking participant?

The real capability we need is discernment.

People must learn to ask:

- What assumptions is this making?
- What is missing?
- What alternative perspectives should be considered?
- What are the consequences if this recommendation is wrong?

In other words:

###### *Human-in-the-loop is not a governance design. It is a human capability.*

And perhaps the paradox at the centre of AI readiness is this:

###### *We need people who trust AI enough to use it, but distrust it enough to think.*

##### L&D's Biggest Opportunity May Not Be AI Training

This raises an important question for Learning and Development: are we equipping people only to use AI, or also to keep adapting as AI changes the work?

AI awareness, tool fluency and responsible-use skills matter. People need to understand what AI can do and how to apply it well.

But skills training alone is unlikely to be enough. Without the mindset and agility to experiment, question, adapt and keep learning, AI adoption may remain shallow rather than effective and sustainable.

L&D therefore needs to go beyond awareness sessions and tool demonstrations. Its bigger opportunity is to help people build the mindset, agility and judgement to use AI well as the technology and the work continue to evolve.

This means helping employees develop the capacity to:

- experiment safely
- challenge AI outputs
- learn from intelligent mistakes
- reflect on decisions and outcomes

These are the developmental capacities that make AI adoption more than a one-off skills exercise.

The organisations that thrive may be those that treat AI readiness not only as a tools agenda, but as a human development agenda: building the capacity to experiment, unlearn, relearn and exercise judgement as conditions change.

##### The Real Question

Many organisations start with skills.

Can our people use AI?

A more important question might be:

###### *Can our people continue learning as AI changes the work?*

The first question is about technology adoption.

The second is about human adaptability.

And in an age where the technology continues to evolve, adaptability may become the more strategic capability.

Perhaps the real challenge is not simply how we prepare humans to use AI. It is how we grow human capacity in an age where AI keeps changing what work requires of us.

For leaders, this means measuring AI readiness not only by adoption rates or training completion, but by whether people are becoming more curious, discerning, adaptive and willing to keep learning.
